"Main Battle Tanks need gun ammunition like all other weapons of war. The tank is only as good as the loader that is providing the firepower. The main guns of most modern day tanks require the shells to be loaded either manually by a tank crewman or automatically by a tank auto-loader."

The loader is not just there to load. As a crew member they are there to assist with maintenance, security and other general duties. 4 crew means you can pull 25% or 50% security, with 3 the best is 33% (at 2 up one down you all might as well be up).

Last, there is a 'spare' and you can keep fighting the tank with one causality.

Add on top that the auto-loader also needs maintenance, so that's less crew with even more work to do at the end of a long, long, day.

Try to change broken track with 3 crewmen. With 4 crewmen it is at least possible. Experience of Reserve Med Off in ArmDiv.

I'd rather have 6 tanks in total working order than 5 that broke down on their way to the fight and 3 in the fight.
